项目摘要

本研究の問いは、看護の現場における多様な人材の能力や特性を活かすリーダーシップのあり方とはどのようなものか、である。多様な背景をもつスタッフ看護師を尊重し、受け入れるダイバーシティ風土と、そうした風土に影響をもたらす看護師長のリーダーシップとの関係、また、これら組織風土とリーダーシップによるスタッフ看護師への影響を明らかにしていくために、横断的研究を実施予定である。2022年度は、調査実施に向けて、使用するリーダーシップの測定用具を検討した。そこで、多様なメンバーで構成されるチームにおいて心理的安全性を生み出すリーダーの3要素、“受け入れ態勢”、“対応能力”、“アクセスのしやすさ”に着目しアメリカで開発されたインクルーシブ・リーダーシップ項目の日本語訳を完成させた。また、既存の量的データを用いて、スタッフ看護師が心理的にエンパワーされ動機づけられる看護師長の行動を測定する尺度“看護師長によるスタッフ看護師へのエンパワリング行動尺度”の短縮版作成に取り組み、信頼性と妥当性を検証した。当該結果については学術集会で発表し、論文が国際誌に掲載された。現在さらに、個人レベルと病棟レベルの看護師長によるスタッフ看護師へのエンパワリング行動が看護師長とスタッフ看護師の二者の関係の質を介して、組織へのコミットメントを高めるかについて分析し、看護師長によるスタッフ看護師へのエンパワリング行動がもたらす影響を明らかにすることに取り組んでいる。
