今年度前半では、小集団組織および管理会計システムに関する文献レビューと分析モデルの確立を行い、後半は、小集団活動を取り入れている3社に対してインタビュー調査を行った。調査の結果、会計情報によって業務活動の情報をリアルタイムに入手する仕組みや、小集団をプロフィットセンターと位置付ける仕組みを作ることは、従業員の品質やコストに関する意識改革や仕事への満足感の向上につながる状況をうかがい知ることができた。しかしながら、3社を調査した限りでは、それら小集団活動の成果が従業員の業績評価へ結びつける状況は観察されなかった。むしろ現状では、小集団活動の成果と業績評価との結びつきを弱めることで、小集団活動への成員の積極的な参加が生まれ、小集団活動の有効性が高まるという認識がなされていた。これは小集団活動の成果を金額的な報酬に換算することの困難性がひとつにあるのかもしれない。しかし、米国における調査研究では、この報酬と小集団活動の成果には正の相関があると指摘されており、この点は日本企業特有の状況なのか検討する必要がある。おそらく日本企業においては、管理会計システムとは異なる他のMCSが従業員のモチベーションを引き出す代替的な役割を果たしていると考えられる。この点は今後検討すべき課題である。また、3社の管理会計システムには若干の違いが見られた。このような相違点は何に起因するものなのか(製品の特徴、技術的な要因、市場の特性等)、この点を明らかにする必要がある。今後、更なるケース研究の蓄積を進めていく。イノベーティブ・アクション・リサーチなどの方法により、管理会計システムの導入と組織活動プロセスの変革や成員の意識改革などの状況を詳細に観察することを試みたい。
