项目摘要

(1)知識集約型スタッフ(Knowledge Intensive Staff Members:KIS)の生産性の維持・培養、さらにはその創造性の発揮には、KISの所属する組織の組織心理学的・文化人類学的風土の影響が決定的であることが、我々の実態調査により明らかとなった。この実態分析をふまえて、こうした観点からKIS組織風土の診断のシステムを試作し、これを我が国のこの方面の典型的な幾つかのケ-スに適用しつつ、最終的にひとつの一般的体系を完成した。(2)この方法は、実体ー構造ー形態ー機能という4っのカテゴリ-(次元)よりなる体系で、各各の次元がさらに同型の4っの下位次元に分割される「入れ子構造」になっている。こうした構造に従って質問表を媒介に、当該組織の成員とその上司との、組織に関する心理学的・文化人類学的反応を採取し、これを多変量解析の諸方法、とりわけ数量化III,及び正順相関分析のシステマチックな活用を通して、問題の構造を浮き彫りにすることができる。(3)既に10社の研究・開発部門を対象として適用され、この実態を通して、当該方法の一般適用性が確かめられているが、さらにこの事例の集積の中から、組織のパタ-ンが析出され始めている。たとえば、上司一部下系において、人間関係が著しく「暖かい」という指標が打ち出されていても、その風土が活性化しているケ-スと、それの逆のケ-スとがある。これとは対照的に、この系の対立性が顕著であるという指標のもとにありながら、一方は積極的な風土であるというケ-スがある。このような風土の違いの、さらに深い構造にこそまさに風土分析のコア-がある。(4)こうした研究の段階を総括して、これを別記の論文として2つの国際学会に発表の予定である。(5)なおこの2年間の研究期間の総括は別冊一巻にまとめられる。
