项目摘要

介護現場で介護職員の人材不足を訴える施設の割合は高止まりである。また、2025年度には約32万人の介護職員の増員が必要であると推計されている。したがって、新たな介護職員を確保するとともに、現在就労している介護職員の離職を防ぐことは、早急に取り組むべき課題である。そこで、本研究は高齢者施設で就労する介護職員の業務内容と職員の健康との関連を検討し、介護職員の健康維持・増進に寄与する業務の改善策への示唆を得ることを目的とした。2022年度は、新型コロナ感染症の流行によって、研究対象としていた高齢者施設の介護職員の勤務形態および業務内容が通常時とは大きく異なっていた。そのため、新たなデータ収集は実施せずに、既存の高齢者施設の介護職員を対象に収集されたデータの解析を実施した。全国の高齢者施設から得た1,606名の介護職員を解析対象とした。介護職員が就労から得ているメリットと情緒的消耗感との関連を、重回帰分析を用いて検討した。結果として、多様なメリットを感じていることと、健康維持・増進や時間活用という自分自身に目を向けたメリットを感じていることが、情緒的消耗感の低さと関連していた。健康維持・増進や時間活用という自分自身に目を向けたメリットを感じることができる業務および就労形態が介護職員の精神的健康の維持・向上に寄与する可能性が示唆された。これまで、介護職としての就労は社会貢献というメリットに注目されることが多かった。今回の結果より、社会貢献というメリットだけでなく多様なメリットが得られる職場環境を整えることが必要であるという、介護職員の離職予防に新たな視点を追加することができたことは社会的意義がある。
