辱虐管理对下属和组织产生持续的破坏性影响,如何成功打破辱虐管理的恶性循环成为重要的研究课题。但是现有研究缺乏对该问题系统深入的探究,没有系统地检验受害者一系列建设性应对策略及其有效性,并且忽视了侵害者自行停止辱虐行为的可能性。本项目拟基于形象管理视角弥补上述研究不足:首先基于团队价值模型与印象管理理论,提出受害者应对辱虐管理的形象管理策略模型,系统检验受害者的形象管理应对策略及其中间机制;其次结合形象管理理论与冲突管理理论,提出受害者形象管理策略有效性模型,揭示受害者组织形象管理策略遏制辱虐行为的效果及最佳应对策略组合;最后基于道德自我调节理论,提出侵害者停止辱虐管理的模型,阐明侵害者自行转变的内在机制与作用边界。本项目拟采用截面研究与纵向研究相结合的研究方法,准确刻画打破辱虐管理恶性循环的动态演进过程。研究结论将拓展辱虐管理的相关研究,为员工和企业如何有效应对辱虐管理提供启示。
英文摘要
Abusive supervision exerts detrimental effects on abused subordinates as well as organization, which tends to persist over time. Therefore, how to successfully break the spiral of abusive supervision is a crucial issue to be addressed. However, the literature lacks an in-depth understanding on this issue. The extant research does not systematically examine the constructive coping strategies available for victim as well as the effectiveness of such coping strategies in breaking abuse cycle. Furthermore, few research explores the possibility that the perpetrator could stop such abuse behaviour himself or herself. Based on image management perspective, this project will first of all integrate group value model and impression management theory to put forward the model on victim’s image management coping strategy, which examines a series of constructive image management coping strategies available for victim and explores the mechanism behind them. Based on impression management theory and conflict management theory, this project then will propose the model on effectiveness of victim’s image management coping strategy, which clarifies the relative effectiveness of each image management strategy and pinpoints the best strategy mix. Finally, by drawing on moral self-regulation theory, this project will put forward the model on perpetrator’s abuse behaviour vanish, which reveals the cognitive-affect mechanism for perpetrator’s stopping abuse behaviour as well as the boundary condition. The project will use cross-sectional as well as longitudinal design to test the models above so as to capture the dynamic processes for breaking the spiral of abusive supervision. The findings will shed light on the studies of abusive supervision and relevant literature, and provide guidance for practitioners on how to deal with abusive supervision effectively.
