精神性的觉醒和焕发往往带来创造力的迸发,但其动力机制尚待探索。整合变革应对理论、精神性和创造力理论提出包含中国传统精神性的多层面变革应对框架,在此框架下研究组织内创造力的多层面精神性动力机制。一是探讨组织创造力的精神性动力机制:企业创始人精神型领导对组织创造力的影响、精神性氛围和公司企业家精神的中介作用以及泛家意识的调节作用;二是探讨精神性动力的纵向传导机制:企业创始人精神型领导的垂滴效应;三是探讨团队创造力的精神性动力机制:中层精神型领导对团队创造力的影响、团队自省性和工作场所精神性的中介作用以及集体主义精神的调节作用;四是探讨员工创造力的精神性动力机制:基层精神型领导对员工创造力的影响、职业召唤感和精神性价值观的中介作用以及儒家工作伦理的调节作用。揭示了组织内创造力的多层面精神性源泉及其动力机理,拓宽了组织内创造力多层面产生的理论基础和视角,为基于精神性激活组织内创造力提供了理论借鉴。
英文摘要
Awakening and thriving of spirituality often lead to the burst of creativity, but its dynamics mechanism remains to be explored. Integrating the theory of transformative coping, theory of spirituality and theory of creativity, multi-level transformative coping framework containing traditional Chinese spirituality is proposed to study the multi-level spiritual dynamics mechanism of creativity within organizations. The first is to research the spiritual dynamics mechanism of organizational creativity that is the direct effect of spiritual leadership of the enterprise founder to the organizational creativity, the mediating effect of the spiritual climate and corporate entrepreneurship, and the moderating effect of extensive familism consciousness. The second is to research the transmission mechanism of the vertical spiritual dynamics that is the trickle-down effect of the spiritual leadership of the enterprise founder. The third is to research the spiritual dynamics mechanism of team creativity that is the direct effect of the middle-level spiritual leadership to the team creativity, the mediating effect of the team reflexivity and workplace spirituality, and the moderating effect of collectivism spirit. The fourth is to research the spiritual dynamics mechanism of employee creativity that is the direct effect of the basic-level spiritual leadership to the employee creativity, the mediating effect of the career calling and spiritual values, and the moderating effect of Confucian work ethics. It reveals the multi-level spiritual source and its dynamics mechanism of creativity in organizations, broadens the theoretical basis and research perspective of the multi-level generating of creativity within organizations, and provides a theoretical reference for the activation of creativity within organizations based on spirituality.
