项目摘要

本研究の目的は，企業内における従業員のワーク・ライフ・バランス満足の決定要因，ワーク・ライフ・バランス満足がもつ労働意欲や生産性に対する効果を明らかにすることである。また，研修や新たな人事制度の設計がワーク・ライフ・バランスの実現に寄与するのか否かを検証する。これらの分析を通じて，日本企業における効率的なワーク・ライフ・バランスの促進策を見出していく。2022年度の研究実績は次の通りである。2021年度と同様に，研究分担者および調査対象企業の担当者と研究会・打合せを重ね，従業員のワーク・ライフ・バランス満足を調査するため調査対象企業において従業員調査を実施した。2021年度調査結果とあわせ，この企業調査から得られた個票データをパネルデータ化し，分析結果を学会で発表した。暫定的な結果として，個体効果をコントロールした上でもなお「個人の事情を理解し合える職場」や「上司の配慮」がワーク・ライフ・バランス満足に影響を与えていた。推定値の比較からはワークに関する職場・上司要因よりもライフに関する職場・上司要因の影響力が強いことが明らかになった。残業時間の短縮という計量的な施策以上にワークやライフに関する職場・上司要因の改善が望まれるといえるだろう。また，この調査は2023度も同様に実施して，3年3期の調査データのパネル化を行う。2023年度調査についても調査対象企業と打合せを進めており，調査準備は着実に進んでいる。
