项目摘要

本研究は，介護人材確保に向けて注目されている介護助手を参考に，高齢者介護施設における高齢介護労働者の就業・定着の促進要因と阻害要因を明らかにし，事業所で応用できる高齢介護労働者マネジメントモデルの開発を目的としている．2022年度の計画としては，(1)2021年度に新型コロナウイルス感染症の影響により実施できていなかったインタビュー調査，(2)インタビュー調査の結果に基づいてアンケート項目を作成し，アンケート調査を行い，構成概念や因果関係の妥当性や関連性を統計的に検証することを予定していた．しかし，アンケート項目の検討に時間を要したため，当初予定していたアンケート調査を実施できなかった．成果報告に関しては，現在までの報告を2023年度開催の国際学会にて口頭発表を行う予定である．アンケート項目は，高齢介護労働者の就業・定着を促進する取り組みについてインタビューデータをもとに検討している．「雇用管理の工夫」，「教育・業務体制」，「役割の明確化」，「評価体制」，「職場風土」の5つのカテゴリー，22項目を検討している．2023年度は，作成したアンケート項目をもとに，アンケート調査を実施し，構成概念や因果関係の妥当性や関連性を統計的に検証する予定である．そして，得られた結果から，高齢介護労働者がやりがいや生きがいをもって，可能な限り働き続けられる職場環境マネジメントモデルを作成することを目標とする．また，協力施設において作成したマネジメントモデルを試験的に活用してもらい，内容の改善を図っていく予定である．
