项目摘要

本研究の目的は、社会と組織の変化に応じて従業員の発言がどう変化しているのかを事例研究を用いて説明することである。バブル崩壊後の社会の急激な変化によって企業組織も変化を余儀なくされ、それによって従業員による２種の発言（経営への関与と労働条件の交渉）と心理的資本がどのように変化しているのかを観察・考察した。リサーチクエスチョン：組織の変化によって従業員の「関与の発言 (engagement voice: EV)」、「交渉の発言 (negotiation voice: NV)」、心理的資本はどのように変化しているのか、これを解明すべく日本の大手化学品メーカーの労使双方にインタビュー調査を行い、得られた全ての情報を文字に起こして修正版グラウンデッド・セオリー・アプローチ（M-GTA）に基づいた質的研究を行った。RQへの回答として、以下のものが得られた：３つの事例いずれにおいても労使双方が能動的に従業員のEVを強化させていた。またNVも一定の納得の発信ができていて、各社独自の理由で労使のパワーバランスが維持されている。そして従業員の二種の発言を通じて労使の信頼関係が醸成され心理的資本の蓄積につながっていることが示された。理論的貢献は、従業員の発言の定義を拡大させて検証を行った点、企業別組合の構造によってNVが毀損しかねないという先行研究へのアンチテーゼを示した点である。実務的含意としては、従業員の発言行動の変化プロセスの幾つかのパターンを示した点が挙げられる。限界としては、完全に客観的かつ的確な情報であるという確証を得ることが困難である点、サンプルが限定的であるために得られた結論は仮説の域を出ない点、取材によって語られないことがある可能性は排除できないことが挙げられる。
