项目摘要

成果は、社会資本理論を、修正するかたちで発展させたことである。学校組織において、教師間の連帯は、生徒を教育的によい方向に導くことができる、という仮説を米国の2次的データをもちいて検証した。また日本の教師とのインタビューをも参考にした。社会資本理論によれば、個人間の連帯は情報の交換を促し、個人間の信頼関係を強める。学校という場においては、教師間の連帯が強いほど、教師が生徒ともつ関係の効果が強い、という仮定から本研究はスタートした。結果は逆であった。同僚関係の薄い教師ほど、生徒をよい方向に導いていることを分析が示した。いわゆる「一匹狼的」な教師(同僚とあまり話をしない教師)ほど、生徒の問題行動を制御し、また大学進学率をも高めている様子がデータによって示された。文献調査は、教師の仕事は生徒との関係が主であり、同僚関係を密にすることが教師の関心事ではないという知見を与えた。多くの教師にとって、生徒とのかかわりが仕事の楽しみである、という「教師という職業の特徴」を理解することの重要性が分かった。またデータ分析によると「一匹狼」的教師ほど、・関わりのある生徒に対しては強いコミットメントをもっている。・生徒と関わるさいに、同時に親やカウンセラーともかかわる率が高い。・教えがいがあり見込みのある生徒を選んで、コミットする度合いが高い。米国、日本両方で、学校改革が盛んななか、教師はこれまで以上に同僚同士の協力関係を結ぶことを求められている。例えば、ティームティーチングや、共通の基準に基づいたカリキュラムを作成するうえで、教師は同僚とともにすごす時間が長くなることが考えられる。とすれば、学校改革自体が教師という職業に与える影響をも視野にいれた研究が必要となるであろう。従来、学校改革研究は同僚間協力が絶対善としがちである。確かに、教える技術を磨くための同僚関係は重要であろう。しかし、生徒に人間的に働きかけ、生徒の進路や生活指導をするうえでは、個人の教師が、個人の生徒にコミットしつつ働きかけることが有効なのかもしれない。本研究の理論的貢献は、社会資本論を学校という場の理解に応用するさいに、教師文化の特質を理解することの重要性を訴えた点である。
