项目摘要

本研究の目的は、臨床での成果やケアの質の向上に寄与する看護師のワーク・モチベーションに関する規定要因を明らかにし、組織的支援モデルの開発を行うことである。まず、看護師の成果やケアの質向上に寄与するワーク・モチベーションの規定要因に関して、個人的要因（例：自己効力感）や環境的要因(例：管理職の支援効果)側面から文献レビューを行い検討してきた。ついで、ワーク・モチベーションと規定要因の関連性及び順序性について、縦断調査を行い、因果関係について実証的に検証するための調査を実施してきた。まず、１回目の縦断研究の実施として、全国の病院施設の臨床で働く看護師（４０００人）を対象に、質問紙を配布し、調査を行い、データを収集した。それぞれの使用した尺度の信頼性と妥当性を検証し、因果関係モデルを構築し構造方程式モデリングで関係性を検証した。成果については、今後論文としてまとめ、学会発表する予定である。ついで２回目の縦断研究の実施として、2回目の縦断研究同意が得られた看護師を対象に、調査票を配付した。今年度は、返却された調査データをローデータとしてExcelにて作成するところまで終了している。今後は、回収したデータ（約４００名）をもとに、ワーク・モチベーションとその規定要因の因果の前後性を明らかするため、交差遅延効果モデルと同時効果モデルを設定し、構造方程式モデリングで前後性の検討を行っていく予定である。

The purpose of this study is to clarify and organize support for the development of clinical outcomes and quality improvement in care providers.
