本研究は、EPA看護師と受入れ医療機関の日本人看護師を対象に、日本語教育と異文化理解の視点から教育プログラムの開発を目指している。人間関係に働きかける「組織開発」の考え方に基づき、「対話」による問解決を提案するものである。研究計画1年目の令和4(2022)年度は、以下の取り組みを実施した。(1）「組織開発」理論によるEPA看護師受入れ医療機関における課題の明確化：看護師国家試験合格後のEPA看護師の日本語や異文化の問題について、「組織開発」の理論により本質的な課題を検討した。「組織開発の5段階実践モデル」＜①エントリーと心理的契約、②プロジェクトデザインと準備、③フィードバックによる対話、④アクション計画・実施、⑤評価＞に沿って、①②の段階を行った。(2）EPA看護師受入れ医療機関からの情報収集：研究協力の承諾を得た医療機関から情報収集を行った。EPA看護師が就労している医療機関に赴いて、合格後1～5年働き続けているEPA看護師の現状について情報を得た（東北地方の病院：EPAベトナム／中国地方の病院：EPAフィリピン）。(3）教育プログラムデザインの検討：外部研究機関の研究協力者に教育プログラムの評価を受け、ねらい・構成を検討した。「対話」を生み出す実習の候補を選定した。教育プログラムの実習で用いるアンケートを作成した。令和5年度もプログラムの検討を継続し、研究協力者のチェックを受けて試行版を作成する計画である。「組織開発」の理論を用いる意義として、研究知見が現場に還元される点をあげることができる。本研究は、日常の業務に埋もれている課題を可視化して「対話」の場を提供し、現場で継続的な取り組みができるよう組織を機能させることに価値をおいている。2年目はインタビュー調査を計画しているため、研究代表者の所属機関に倫理申請をし(2022年12月）、承認を得た。

This study aims at the development of Japanese language education and intercultural understanding from the perspective of EPA nurses and Japanese nurses admitted to medical institutions.
