项目摘要

本研究の目的は、病院組織における職種間の協働意欲を高めるための対話型組織開発のプロセスについて明らかにすることである。本研究では、多職種協働の意欲を高めて組織に新たな実践知を生み出すための組織的活動の手法として期待され、かつ、病院組織の長期的な発展と医療従事者個人のやりがいや成長とを両立することを明確に意図した対話型組織開発を実際の病院組織の現場に適用し、質的実証研究方法を用いたアクション・リサーチを実施する。本研究を通じて、データに密着して生成された概念、および概念間の関係性とプロセス性が記述された「病院組織での多職種協働を促す対話型組織開発」モデルを構築する。2022年度においては、以下の3つの成果を得ている。１．神奈川県内の病院組織を対象とした対話型組織開発研修（2020年10月から2021年5月の約7ヶ月にわたり、計4回実施）に参加した研修参加者を対象としたインタビュー調査結果の分析を行い、研修参加者が得た気づきやアイデアと、研修参加者の研修に対する肯定的・否定的双方の評価について明らかにした。２．神奈川県内の病院組織を対象として、研修参加候補者を対象とした「職場での対話と対話のファシリテーション研修」を実施した（2021年11月から2022年6月の約7ヶ月にわたり、計5回実施）。対話型組織開発に参加する研究参加候補者の「対話力」と「対話のファシリテーション力」の開発を行うとともに、2023年度に実施予定の対話型組織開発研修の改善に向けたアイデアを実践的に評価することができた。３．上記1の調査結果および上記2の試行結果を基に、病院組織における職種間の協働意欲を高めるための対話型組織開発のプロセスとしての対話型組織開発研修（計6回の対話に加えて組織開発実践の発表会を実施予定）の設計を行い、研究協力病院組織の了解を得た。2023年5月からの実施予定となっている。
