关系流动性和团队决策的关系、影响机制以及干预

The majority of important decisions, including staff recruitment, marketing strategies and production plans, have been made by a group of people in most organizations, which reflects the importance of group decisions in organizational management. Group decision making can be effective; however it also brings a lot of challenges to the organizations. The influence of long-term stable environmental factors on group decision making processes is understudied. The current project examines group decision indecisiveness from the perspective of organizational relational mobility. The current project aims at providing a comprehensive picture by: a) examining the causal linkage from relational mobility to group decision indecisiveness via manipulation (Studies 1 & 2); b) further examining the mediating processes via self-esteem and group norm maintenance (Studies 1 & 2); c) verifying the findings among working population with a longitudinal survey study (Study 3); d) testing a potential intervention to improve the effectiveness of group decision (Study 4). The current project combines the theories in social psychology and decision science, which will potentially lead the development of this interdisciplinary research area. Through various research methods, the current project will contribute to the understanding of the causes and interventions for group decision indecisiveness, which will help to build the foundation of future applied research in business consultation.

组织里大部分重大决策都是经过小组讨论决定的，可见团队决策对组织运作有重大的影响。虽然团队决策为企业提供良好方案，可是它也带来不少挑战。另外，过往文献缺少研究长期稳定的环境因素对团队决策的影响。针对这个空白，本项目从组织关系流动性的角度探讨导致团队决策犹豫不决的原因。本项目将会提供一个全面的理论模型：研究一和研究二将以实验操纵的方法探讨关系流动性和团队决策犹豫不决的因果关系，并进一步探讨其影响机制；研究三将采用追踪问卷调查，检测关系流动性对团队决策的长期影响是否在真实企业管理中存在。最后，研究四我们将探讨采用倡导团体决策程序是否能有效降低组织关系流动性的负面影响，以提高行政管理效率。本项目综合两个不同的研究范畴，创新地把社会心理学和决策科学结合在一起，有望在国际学术领域起到引领作用；本项目也将会了解团队决策低效率的起因和可行的干预措施，将有助日后发展应用研究，改善组织行政管理效率。

本项目主要通过使用不同方法仔细探讨流动性在决策中不同方面的角色。. 我们使用实验方法，在不同的实验条件下操纵被试场景中的流动性水平，以更好了解流动性的因果作用。我们也是用其他的研究方法，例如问卷，探讨流动性的影响机制。在这些实验中，我们发现了流动性对决策过程中可能涉及的不同方面的心理过程和行为倾向的有因果影响。这些结果与以往的结果是一致的。具体来说，我们发现生态环境中的流动性高低会改变人们在各种决策场景中的反应，其中包括人们在经济博弈决策和消费行为的决策。在其中一个实验中，我们发现实验被试在低流动性条件下比较倾向于偏爱自己的团队成员，而实验被试在高流动性条件下比较倾向于对自己的团队成员或是非团队成员有同等的对待。此外，我们还探索了探讨流动性的影响机制。我们发现自我认同感的改变一定程度上解释了流动性的与人们决策行为之间的关系。此外，为了加深对社会生态因素对决策过程影响的理解，我们还探讨了不同社会生态因素（如文化背景）与决策过程中可能涉及的不同人类心理过程之间的关系。. 在这项资助的支持下，我们研究项目团队发表了14篇 SSCI / SCI论文。在这些论文中，申请人为7篇论文的第一/共同第一作者，及6篇论文的通讯/共同通讯作者。我们项目研究的一些发现在2018年国际跨文化心理学协会以及2019年亚洲社会心理学协会的专题讨论会上进行了学术报告。
