面对日益动荡的商业环境,企业通过组建工作团队来灵活机动地对市场变化做出快速反应。构建怎样的团队权力结构,即怎样分配团队内的资源和权力,才能最大化团队效率成为一个具有重要实践意义的组织行为学研究问题。本项目旨在整合现有的理论,并在此基础上探索和讨论团队权力差异对团队有效性影响的平行机制及其边界条件。本项目共包括三部分: (1)通过元分析的方法,在现有理论和研究基础上检验团队权力差异影响团队有效性的结构性调节因素; (2)从团队成员角度出发探索团队权力差异对团队有效性的两条平行影响路径,以及团队成员对领导的地位认可对于两条平行路径的调节作用;(3)通过情境和行为实验,从团队领导角度探讨团队权力差异如何影响领导对自己在团队作用的感知和领导行为。通过这三个研究,本课题在理论上整合了权力功能理论和权力冲突理论,也在实践层面为中国企业如何通过建设高效的团队、加强对领导力进行侧重性的管理提供了借鉴。
英文摘要
Confronting the continuously turbulent and uncertain business environment, it is a good choice for companies to set up work teams to flexibly respond to market changes and global competition. As a result, it creates a significant research question in the field of organizational behavior how to allocate resources and power within a team (i.e., power structure) can maximize team effectiveness. Although empirical research on power disparity has accumulated, power functionalist theory and power conflict theory have predicted opposite predictions. Unfortunately, the two theories are separate and non-citing each other, which seriously restricts the understandings of the effect of power disparity within the organization. ..This project aims to integrate the existing two theories and further explore the parallel mechanisms between power disparity and team effectiveness and their boundary conditions. Three studies are proposed: (1) Based on existing theories and research, we use meta-analysis to test the structural factors which moderates the effect of power disparity and team effectiveness; (2) From the perspective of team members, we investigate two parallel influence paths between power disparity and team effectiveness, and the moderating role of team members' recognition of leader status (i.e., competence and morality); (3) By conducting scenario and behavioral laboratory experiments, we explore how power disparity influence the team leader’s perceptions and leadership behavior...Through these three studies, we have not only integrated the theories of power functionalist and power conflict, but also established dialogues and communications in research areas such as team power structure and individual power, status, and leadership. At the same time, this project guides Chinese companies to improve firm performance and creativity through efficient team building and leadership management.
