政治技能(political skill)是个体获得职业成功的关键能力,也是组织政治、社会影响、压力管理领域近年来的热点话题。现有研究广泛探讨了政治技能的积极作用,然而,关于其负面影响仍然罕见与模糊。本课题挑战了传统研究的假设,基于相对比较视角探讨了政治技能在人际影响和压力应对中的负面影响机制,并分析其背后原因。具体而言,本课题包括三个分研究,研究一基于反事实对应偏差理论,探讨了政治技能的刻板印象以及领导者政治技能对员工政治技能有效性的影响。研究二基于压力的认知激发理论,探讨了团队政治技能对个体政治技能有效性的影响。研究三从内在维度、纵向时间、横向文化的角度分析了政治技能存在负面影响的本质原因。综上,本课题通过扎实的理论构建和严谨的定量定性相结合的方法,揭示了政治技能存在的负面影响及其原因,试图为政治技能、社会影响、压力管理领域的文献做出重要贡献,并为管理实践提供启示。
英文摘要
Political skill is a core ability for individual career success, which has got great attention from scholars in the fields of organizational politics, social influence, and stress management. Previous research has focused on the positive effect of political skill, however, few studies have examined the negative effect of political skill. Our research challenges the assumption of traditional wisdoms by exploring the potential negative effects of political skill from an inter-comparison perspective and further investigating the causes behind. Specifically, we will conduct three studies to examine our hypotheses. In Study 1, we draw on counterfactual correspondence bias theory to explore the stereotype of political skill and its negative effect of subordinate political skill in the interaction with the leaders who also have political skill. In Study 2, based on the cognitive activation theory of stress, we explore the negative effect of political skill in teams with high political skill. In Study 3, we further discuss the reason why political has negative effects from perspectives of dimension, time, and culture. Thus, based on the comprehensive review of current literature, this research project will reveal the negative effects of political skill and its causes through a solid theoretical development and a robust mixed method combing both qualitative methods and quantitative methods. We seek to contribute to existing literatures of organizational politics, social influence, and stress management in a unique way, and provide several important implications for managerial practices.
