团队协作规范与知识密集型团队工作行为研究

Knowledge-intensive teamwork collaboration increasingly plays a pivotal role for organizational innovation and sustainable development. By bringing in theories in social norms and cognitive psychology, this research project attempts to develop a construct and scale of team collaborative norms using grounded theory approach in the indigenous Chinese context. Meanwhile, the project will investigate the influence of organizational contexts and leadership behaviors on collaborative norms. Based on the norm scale developed, large scale survey research will be conducted to examine the association of norms with individual- and team-level knowledge behaviors, innovation, and performance. The project will also explore the effects of norms on the bottom-up process of knowledge work, i.e., how individual knowledge-related behaviors transform into team-level knowledge activities, as well as the feedback mechanisms from team performance to team knowledge inputs and processes. Adopting a mixed-methods approach, the project will collect and analyze both qualitative and quantitative data, ground the research in indigenous Chinese contexts, and compare the results with those of western studies. In doing so we aim to develop Chinese theory of management and lay the foundational work for further research by Chinese scholars, as well as to provide implications and recommendations for practices.

知识密集型团队协作越来越成为企业创新和持续发展的核心要素。本课题在对团队知识工作过程的研究中引入社会规范领域和认知心理学领域理论，通过扎根理论的方法，结合本土化的情境，在此基础上发展团队协作规范这一针对团队知识合作的新构念，并开发适于大样本调研的量表。同时，通过聚焦组织情境和领导行为两类重要的组织变量来探讨协作规范建立过程中的组织影响机制。此外，项目将使用开发的协作规范量表进行大样本调研，对协作规范与个人和团队的知识行为、创新和绩效进行相关分析，对协作规范在个人知识行为自下而上转化为团队知识活动过程中的作用机制予以理论建模和假设验证，并探讨绩效反馈机制对团队知识投入、规范和行为的影响。本项目运用混合研究的方法，扎根于中国情境同时借鉴西方的研究成果，通过定性和定量的数据收集和分析比较异同，从而提炼出具有中国特色的协作规范理论，为管理理论的本地化做出开拓性的工作，也为实践提供更有针对性的建议。

规范是管理行为的社会范式，对于促进群体协作具有重要价值。基于这一理念，本项目兼顾知识密集型团队的团队构成和任务特征，基于最优差异理论，从知识的独特性和可整合性两个角度出发，发展了团队协作规范的2×2概念框架。在此基础上，项目通过严谨的量表开发流程，开发出适用于知识团队的团队协作规范。项目从领导特征和团队结构特征两个角度探索了团队协作规范的形成前因，揭示了变革型领导和团队建议寻求网络的网络密度对团队协作规范的正向影响。同时项目团队关注了团队协作规范的结果，发现了一般性和描述性团队协作规范对团队知识分享、创新和绩效，以及对团队内成员的学习和绩效的积极作用。在此基础上，项目首先将协作规范的作用范围从知识密集型团队的知识管理活动拓展到一般群体中的绿色管理，并揭示了影响规范有效性的一系列因素，包括：规范自身特征、群体特征、外部利益相关者的特征等。此外，项目还拓展了知识密集型团队协作结果的影响因素，揭示了团队成员的人格特征、团队能力等因素对团队协作结果的影响。
