项目摘要

緊急事態や危機に直面した組織のリーダーは、どのように行動すれば危機を乗り越えられるのか、という本研究の大きな研究目的に対して、2022年度は前年度に引き続き、危機の時に女性がリーダーに選ばれる傾向があるというグラス・クリフ（ガラスの崖）効果について、研究を行った。また、緊急事態に関する新聞雑誌記事を収集し、福島原発事故の資料を展示している東日本大震災伝承記念館とJCO臨界事故の展示および原子力事故関連資料のある原子力科学館へ出張し資料を収集した。2022年度はグラス・クリフ効果についてすでに行ったオンライン実験の結果の分析をさらに進めた。グラス・クリフ効果がなぜ起こるのかの説明の一つは、危機の時には女性が持つとみなされる対人的特徴（共同性特性）が必要とされるからというものであった。しかし2022年度に進めた分析の結果では、業績不調の会社の社長に推薦することと、推薦前の社長候補者の人志向的リーダーシップ行動とはマイナスの関係があり、推薦後の候補者の共同性ともマイナスの関係となった。つまり候補者の対人的特徴に関連する変数とはマイナスの関係となっている。逆に、業績不調の会社の社長に推薦することと、推薦前の社長候補者の課題志向的リーダーシップ、推薦後の作動性、変化潜在力とプラスの関係があり、危機の時のリーダーには対人的特徴よりも課題志向的、作動性的要素が必要とみなされている可能性があるのではないかと考えられる。そうなるとグラス・クリス効果がなぜ起こるのかについての説明も再検討する必要があるのかもしれない、ということが新たに分かった。これらについて、産業・組織心理学会大会で発表し、論文にまとめた。さらに、お茶の水女子大学グローバルリーダーシップ研究所が主催した国際シンポジウム「『ガラスの崖』をよじ登る―『ガラスの天井』の先にあるもう一つの見えない障壁」に招待されて研究発表を行った。
