本研究の目的は、看護系大学に勤務する看護教員(助手)が日々の職務のなかで、教育・研究・看護実践の能力をどのように高めているのか、また、指導者である教授からどのような指導を受けているのかという実態を明らかにするものである。今年度は、昨年に引き続き助手を対象に面接調査を行い、2年間で40名の教員からの調査協力を得て、「現在の職務の内容」「職務を通じての悩み」「悩みの解決策」「上司・周囲の教員から学んだこと」「自己の課題」などについてデータ収集を行うことができた。この結果の一部を、「看護教員(看護学助手)の職務における悩みと成長につながる体験」という演題で、日本看護科学学会第21回学術集会(平成13年12月、神戸市)にて発表した。発表の概要は、職務における悩みは教育活動(講義・演習・実習)に関するものが最も多く、そのなかでも実習に関する悩みが半数以上を占めた。このことは看護学教育が実習を重要視しており、職務においても実習の占める比重が大きいことが影響していると考えられた。次に研究活動の悩みが多かった。成長につながる体験では、(1)自分で考えて動いた日々の積み重ね(2)講座の先輩教員からの思考・行動を促す関わり(3)助手仲間のフィードバック(4)学生からのフィードバックが見いだされた。教員は悩みを解決する過程のなかで、あるいは悶々と悩み続けるなかで成長の契機に巡り会っており、教員自身が日々の体験を分析・客観視し、自分にとっての意味を見いだすことが成長するために重要と考えられた。以上のような研究成果が得られ、この結果を基に教員組織(教員間の関係)を見据え、教員が成長し合う環境についてさらに調査・検討していきたい。
