本研究の目的は、退職する20歳代の中堅看護師の退職を決意したプロセス及び彼らのキャリアに対する認識を明らかにすることである。今年度は、プレテストの実施、研究参加者のリクルート、本調査を実施しデータ分析を行っている。1. プレテスト実施 ; 質問の意図が伝わり、十分に回答できる内容であるかを確認するために基準に合致し、退職を考えたことのある中堅看護師3名に30分程度の面接調査を行った。プレテスト分析の結果、回答しにくい質問についての表現を変更し、更に2名に調査を実施した結果、満足のいくデータが得られた。2. 研究参加者のリクルート ; 本研究で定めた基準にあう病院の看護部長に文書と電話にて研究協力を依頼し、1施設より承諾を得た。更に看護部長から複数名の推薦を得、研究者が個別で看護師に連絡を取り、研究の概要説明を行ったところ、5名の研究参加者を得ることができた。3. 本調査実施 ; 研究参加者5名に対し、退職まで1ヶ月を切った時点で、プロフィール・退職を決意したプロセス・仕事に対する考えについて一人約1時間の面接調査を行った。4. データ分析 ; 面接内容をすべて逐語録に起こし、KJ法の思考を取り入れ質的記述的に分析を行った。研究参加者が退職に大きな影響を与えたと述べているものに日常のケア業務に加え、委員会や病棟での係などの役割荷重、病棟の管理・指導的立場になることへの負担感が挙がっている。その背景には、上司・先輩からの過剰な期待及び承認の不足、役割モデルの不足から来る管理・指導的役割への移行が十分にされていないことなどが露呈されてきた。次年度は、データ分析を進めると同時にデータ数を増やしモデル化の段階まで行く予定である。
