项目摘要

組織に対する成員の自発的な貢献行動である組織市民行動は、組織の生産性を左右する重要な概念であり、近年、研究がなされる機会が増えてきている。本研究は、状況要因に着目した分析視角から、ポストコロナ社会のニューノーマル時代において生じる状況の変化とそれが組織市民行動の生起メカニズムに及ぼす影響について考察し、これからの組織市民行動研究の在り方を提示することを試みるものである。本研究では、研究期間内において、第1に、ポストコロナ社会のニューノーマル時代の働き方とはどのようなものかというテーマに関連する資料を幅広く収集して整理・分析すること、第2に、状況要因に着目した分析視角から、理論的検討を通じて、新しい働き方の普及によってどのような状況の変化が生じて、それが成員の組織市民行動にどのような影響を及ぼすと考えられるのかを明らかにすること、第3に、既存の組織市民行動研究の意義・限界を整理したうえで、ニューノーマル時代の組織市民行動研究がクリアーしなくてはならない課題を明確化して、研究の発展の方向性を提示すること、の3点に取り組む。4年間の研究期間の1年目である当該年度においては、まず、ポストコロナ社会のニューノーマル時代の働き方に関連する基礎的な資料の収集・整理を行った。次に、研究代表者が独自に考案した利他的行動理論を組織市民行動研究に応用することによって、状況要因が成員の組織市民行動に及ぼす影響について分析・考察するための理論的枠組みを構築した。そして、利他的行動理論を応用した状況要因と組織市民行動の関係についての研究の手始めとして、組織が満足できる環境を与えてくれたことに対する返礼等の組織と成員との間の社会的交換として行われるタイプの組織市民行動が持つ否定的側面について考察した。
