多层次视角下工作狂领导的双刃剑效应研究

随着“996工作制”的盛行，企业中的工作狂领导越来越普遍。这一现象引发了管理实践界的激烈讨论。有观点认为工作狂领导是敬业的代表，值得提倡；但也有观点反对，指出工作狂领导会增加被领导者负担，诱发不良后果。然而，对于管理实践中的争议，学术界至今对工作狂领导有效性的认识还不够充分，有关工作狂领导的实证研究还很匮乏。鉴于此，本项目在全面、系统梳理工作狂相关研究的基础上，创造性地提出工作狂领导是一把“双刃剑”，在团队与个体层次兼有积极和消极两方面的影响。通过构建多层次的理论研究模型，本项目将系统分析工作狂领导带来的“益处”与“代价”，并揭示背后的作用机制以及边界条件。本项目的研究成果将加深对工作狂领导有效性的认识，为识别、选拔和培养管理人才提供有益参考。

With the prevalence of “996” work schedule, workaholic leaders, who are addicted to work, are becoming more and more common in organizations. This phenomenon has caused a heated discussion in the field of practice. Some people believe that workaholic leaders are the representatives of professional dedication and should be encouraged. On the contrary, others hold that workaholic leaders may lead to followers' work overload, which in turn induces adverse effects. Therefore, the effectiveness of workaholic leader remains controversial. However, the academic field has not paid much attention to this issue, and empirical research is even more rare. In response to this, the research project reviews current research on workaholism, and proposes that workaholic leaders may lead to both positive and negative effects on the team and individual level. By proposing a multi-level theoretical model, the research project will systematically illustrate the benefits and costs associated with workaholic leaders, and reveal the underlying mechanisms and boundary conditions. The findings of the research project will not only deepen the understanding of the effectiveness of workaholic leader, but also provide important insights for the identification, selection and training of managers.
