本研究の目的は、復職を望みながらそれを実現できずにいる潜在看護師の離職後の経験と、復職できた者の離職後の経験の比較を通して、潜在看護師の個別の状況に応じた復職支援への示唆を得ることである。この目的達成に向けて、次の2段階による研究を遂行する。①復職を実現できずにいる潜在看護師の離職から現在に至る経験を概念化する。②①と先行研究により明らかになっている「復職に至った潜在看護師の経験」の比較・統合を通して、復職を目指す潜在看護師の経験の特徴を考察する。また、考察を通して、潜在看護師の個別の状況に応じた復職支援提供への示唆を得る。研究の成果は、次の通りである。対象者は9名であり、全員が女性、年齢は36歳から64歳、臨床経験年数は平均8.4年、離職年数は平均5.2年であった。令和4年度は、上記①の達成に向け面接により収集したデータを質的帰納的に分析し、復職を実現できずにいる潜在看護師の離職後の経験を表す12概念を創出した。それらは、【1.看護職放棄による自適生活実現】【2.看護職への一時帰還による帰還に向けた自信喪失】【3.就労条件適合施設探索と探索難渋】【4.看護職帰還に向けた就労条件固持】などであった。また、②の達成に向け、復職に至った潜在看護師の経験概念とメタ統合した結果は、【1】【3】など復職に至った潜在看護師と復職を実現できない看護師に共通の経験と、【2】【4】など実現できない看護師特有の経験、復職に至った潜在看護師特有の経験に大別できた。研究成果の活用に向けては結果の信用性確保のための手続きが不十分であるため、創出した概念の洗練と研究者間での検討およびトライアンギュレーションによる確証性の検討を経て公表する。
