Development of strategies to improve work ability of nurses by using work ability model

本研究的目的是利用工作能力模型，特别是通过干预产生康复时间来提高护士的工作能力。在行动研究中，我们与某大学医院的一位护士长和一些护士长合作，对护士及其工作现状进行了评估，为磁铁医院勾画了愿景，并计划了一些提高工作能力的行动，如提高康复时间的重要性，重新安排日常护理工作，按单位建立特殊的假期制度。我们还与芬兰职业卫生研究所制定工作能力模型的研究人员进行了讨论，以评估和制定我们的干预措施。通过这些行动，一些单位的护士逐渐认识到恢复时间的必要性，并尝试将恢复时间的概念与日常工作联系起来。然而，少数单位的护士对此干预无动于衷，或拒绝讨论康复时间。通过工作能力指数测算，干预前后护士的工作能力无显著差异。因此，可以从工作能力模型的角度出发，制定提高护士恢复时间的策略，为提高护士的工作能力提供思路。

The purpose of this study is to develop strategies to improve work ability of nurses by using work ability model, especially through the intervention to produce recovery time.In this action research we collaborated with a top nurse leader and some head nurses of one university hospital to assess the present condition about nurses and their work, draw the vision for magnet hospital and plan some action to improve work ability for example to inform the importance of recovery time, rearrange daily care work, set up special holiday system by each unit. Also we had discussion with researcher who developed work ability model at Finnish Institute of Occupational Health to estimate and develop our intervention.By these actions, nurses of some units recognize the necessity of recovery time gradually and try to connect the concept of recovery time to daily work. However, nurses of a few units showed no concern to this intervention or refused to discuss about recovery time. There is no significant difference between pre and post work ability of these intervention estimated by Work Ability Index.In conclusion, we could develop some strategies to produce recovery time and find some idea to improve work ability of nurses from the point of work ability model.
