製造業の研究開発組織では,製品やプロセスのイノベーション機会を増やすために,研究意欲の向上だけでなく,創意を持った研究開発行動を科学技術研究者に志向させていくことが求められている.過去2年間の研究成果をもとに,研究意欲と,創意の源泉としての新規事業創出意欲に関する統合的な組織マネジメントについて下記の研究を行った.第1に,統合的な組織マネジメント研究として「組織活性化」という概念を用いた.研究開発組織の中でも技術開発を行う「技術組織」に焦点をあて,その活性状態を新しく定義した.そして,同状態を形成する組織発展プロセスとして技術組織活性化を捉え,そのプロセスモデルを構築した.80年代以降,我が国を中心に組織活性化研究は活発に行われてきたが,どのようなプロセスで組織は活性化していくのかに関する本格的な研究は不十分であった.このようななかで,本研究は過去2年の研究をもとに,Weickの集団発展モデルを修正し,「多様な目的」,「共通の目的」,「多様な手段」,「共通の手段」という順で展開する技術組織活性化プロセスを新たに構築し,活性化を段階的に志向する新たな組織運営視点を開発した.第2は,構築したプロセスモデルをもとにマネジメント方策を構築し,大手自動車会社研究開発組織において適用し効果を分析した.マネジメント方策は,(1)個人ビジョンの創造および引き出し,(2)個人ビジョンと組織目標のすり合わせ,(3)アイデア創造促進および行動スタイルの変更,(4)取り組みの評価,という,4つのマネジメント行動を核として,部下とのコミュニケーションを通じて同マネジメント行動を効果的に実践できるよう構築した.適用の結果,活性化プロセスモデルに基づく本マネジメント方策は技術組織の活性化に効果があり,組織のパフォーマンスを高める効果があったことを共分散構造分析および重回帰分析により明らかにした.
