项目摘要

本研究は、介護労働従事者にとって負担となる要因について、すでに明らかになった生理的負担要因を含め、幅広い観点から明らかにし、マイナスを払拭し、積極的な労働意欲の亢進のために必要な方策について、その作業への直接的関わり方、それらの作業を行う際の意識を、作業者の嗜好、積極的に向き合う意欲の程度などをもとに序列化することで、作業種別ごとのモチベーションの高低、モラールの維持に必要な事柄を抽出することを目的とする。主要な介護作業として「食事介助」「排泄解除」「移乗介助」「入浴介助」「更衣介助」「レクリエーションや散歩」を挙げ、これに被介護者の属性として「認知症(有り・無し)」「介護度(重い・軽い)」を加味し、これらの組み合わせ(全24パターン)の介護場面(状況)における、介護労働従事者の作業者生理的作業負担、精神的に作業労働意欲を阻害する要因、認知症の有無および要介護度等の被介護者側の条件、勤務時間帯などを、ヒアリング調査によって抽出した。対象者は、東京都、埼玉県、長野県の介護職(ホームヘルパー、デイサービス、ホーム等)30名とした。ヒアリング調査では、従来の非構造化面接手法に加え、SDM(高感度差異抽出法)を適用した。結果、作業要素の序列化(順位付け)には個人差があるものの、介護度が高低や認知症の有無が要因とならないケースも散見され、負担感の認識には、利用者とのコミュニケーションの在り方、利用者の体重、他の介護職や家族などの協力などが大きく関わっていることが明らかになった。また、一定の経験年数に達すると、一般的に想像される「比較的楽な介護」よりも「比較的大変な介護」にやりがいを見いだし、積極的に関わることを望む傾向があることも示唆された。
