项目摘要

本研究は、我が国の職場内スーパービジョンに着目し、スーパーバイザーに求められる知識、スキル、態度の具体的内容やスーパーバイザーとしての熟達過程及び熟達を促進する要因を明らかにすることを目的とした。初年度は、職場内スーパービジョンを担う経験豊富なスーパーバイザーを対象とし、スーパービジョンの実践内容やスーパーバイザーとしての熟達プロセス及びその促進要因を明らかにすることを目的とした。スーパービジョンの経験が豊富な支援者12名を対象にインタビューを行い、修正版グラウンデッド・セオリー・アプローチを用いた分析を行った。その結果、スーパービジョンは、「スーパービジョンの拠り所」に基づき「専門職としての涵養」や「管理的な指導」を主な内容として実施されていた。スーパーバイザーの熟達過程は、「スーパーバイジーと共に悩む同士」から「スーパーバイジーへの期待と困惑」を経て「アイデンティティの確立」に至る過程を辿り、熟達には「内省」や「支援者としての熟達」が影響していた。令和２年度は、我が国の障害者の就労支援分野の職場内スーパーバイザーに求められる重要な資質を明らかにすることを目的に、障害者職業カウンセラー及び障害者の就労支援経験のある研究者13名を対象に3段階のデルファイ法を実施した。第1段階で得た、就労支援分野の職場内スーパーバイザーに求められる資質に関する157項目の自由記述を基に、２段階及び３段階の検討を経て項目の重要度について検証した結果、知識、スキル、態度に関する5領域63項目の重要度が高いと判断された。障害者の就労支援分野の職場内スーパーバイザーには、就労支援で求められる実践的な知識やスキル、スーパーバイジーを受容し気づきを促すスキルなどのスーパービジョンの支持的機能や教育的機能に関する資質の他、スーパーバイジーの主体性を促す態度が重要と認識されていることが示された。
