1 文献による基礎的研究から得られた成果教員の職能成長の契機に関する先行諸研究を検討した結果、(1)教員が職業人として大きな成長を遂げるのは、入職後の教育経験を通じてであること、(2)したがって、人事行政をつうじて決定される教員の勤務校は、当該教員の職能成長環境としての意味をもっていることが判明したが、(3)教員も学校も同一的な存在ではありえないので、教員の勤務校が教員の職能成長環境としてもつ意味の度合いは、教員の特性と勤務校の特性によって左右されるのではないか、との仮説を析出できた。2 転任人事が学校と異動教員に及ぼす効果に関する質問紙調査の結果概要都道府県教育委員会の人事担当者は、転任人事の効果を学校の活性化と教員の職能成長の両面について肯定するが、異動教員の職能成長に及ぼす効果を肯定する教員と校長は半数にとどまっている。3 教員を対象とする職能成長契機に関する調査結果の概要教員の自己特性・勤務校特性・職能成長契機の相関程度を、教員自身の回顧(自分史)を素材として究明するために、教員に記入・記述してもらい、さらに調査の内容や方法の改善に向けて面接調査を実施した結果、(1)力量の変化を教員自身が明確に回顧できる項目を精選して例示すること、(2)例示項目が多義的に解釈されないように意味内容を限定することを通じて、(3)上記の仮説を的確に検証でき、かつ現職教員が短時間でしかも回答し易い調査票の開発を継続して行う必要があることが明確になった。
