项目摘要

本研究は，中堅保育者が抱えるキャリア形成と私生活に関する悩みや葛藤，課題を「中堅保育者クライシス」と名づけ，その実態や背景要因を明らかにすることを目的としている。2022年度には，中堅保育者がどのような困難や課題を抱えているのかを明らかにすることを目的として，前年度に引き続きインタビュー調査を実施した。調査方法としては，保育者8名に協力を得て，のべ10回のインタビュー調査を実施した。インタビューの内容は，養成校から現在までのキャリアの経路，クラスリーダーやクラス主任等のミドルリーダーを任された時期，ミドルリーダーを任されたことでの職務内容の変化，結婚等のライフイベントによる変化，キャリアと私生活の葛藤，保育職のやりがい，今後の展望等についてである。インタビューの語りを文字起こしして，分析を行った。結果として，ミドルリーダーの役割を任されるようになった時期は，1年目が1人，2年目が1人，3年目が2人，4年目が2人，8年目が1人であり，早い段階でミドルリーダーの役割を担うことになっていることが明らかになった（1名はミドルリーダーの役割が明確でなかった）。中堅保育者の抱える困難や課題として，ミドルリーダーの職務の負担感，仕事量の増加，担任から離れるさみしさ，リーダーシップの難しさ，休みの取りづらさ，低い給与水準，ワーク・ライフ・バランスの問題，妊活との両立の難しさ，休みの取りづらさ，キャリア展望を持てないことなどが見られた。これらの結果に加えて，先行研究の文献調査を行い，中堅保育者に特有の課題を抽出し，次年度に実施予定の質問紙調査の項目を作成しているところである。
