本研究の目的は、中小規模病院の看護管理者の看護管理行動が看護の質と定着に及ぼす効果予測モデルを開発することである。全国のトップマネージャー（看護部長等、以下TM）、ミドルマネージャー（看護師長等、以下MM）、スタッフ看護師（役職を持たない看護師、以下SN）の3階層を対象とする調査データをもとに、TMの看護管理行動が、MM,SNの看護管理行動に及ぼす影響と、さらに組織が提供する看護の質と職員の定着に及ぼす影響を明らかにする。研究初年度にあたる令和4年度は、予備調査データの再解析を行い、仮説モデルの構築をみた。解析の結果、TMとTMの看護管理行動の関連、MMの看護管理行動とSNのチームワーク、職務満足間は関連は、いずれも限定的であることが分かった。そこで、TM、MM、SN各層のデータを再度分析し、看護管理行動、SNのチームワーク、職務満足それぞれの関連要因を見ていくこととした。分析結果の結果、TMの看護管理行動には「地域看護ネットワークへの参加」、「認定看護管理者研修修了レベル」が影響することが確認された。中小規模病院の看護管理者は看護管理を学ぶ機会が少ないことが問題となる中、地域の看護管理者のネットワークで行われる会議やイベント、支援事業などへの参加が、TMの看護管理能力を向上させる可能性が示唆された。。この結果については、令和4年12月の日本看護科学学会学術集会にて報告した。さらに論文化し、現在投稿中である。TMの看護管理行動は、本研究で開発を目指すモデルの起点である。今年度はその向上方策が示すことができた。
